Abstract

Studying the determinants of local government employees' job satisfaction can be very useful in deciding personnel policies in local governments. The results of a multi-variate analysis of such determinants indicate that direct determinants of job satisfaction are organizational satisfaction, peer relationships, and extrinsic rewards. Overall, the effect of extrinsic rewards is estimated to have the largest effect. This finding indicates that extrinsic rewards are a crucial determinant of job satisfaction. In spite of the important role of extrinsic rewards for local government employees, the survey results warn us that the actual level of satisfaction regarding extrinsic rewards appears low. Thus, extrinsic rewards should be considered as a major factor in the process of personnel policy decision making of local governments.

지방공무원의 직무만족에 영향을 미치는 결정요인에 대한 검토는 지방행정의 인사정책방향에 중요한 지침이 된다. 직무만족의 결정요인을 AMOS를 이용하여 다변량차원에서 분석한 결과에 의하면, 직무만족의 직접적인 결정요인은 조직만족, 동료관계, 외적보상 순으로 나타났다. 그러나 총효과 면에서는 외적보상의 효과가 가장 큰 것으로 확인됨으로써 외적보상이 가장 핵심적인 결정요인임을 알 수 있다. 외적보상이 지방공무원의 직무만족에 가장 중요한 결정요인임에도 불구하고, 외적보상에 대한 전반적인 만족이 낮은 것으로 조사되었다는 결과는 앞으로의 지방정부 인사정책결정과정에서 충분한 고려가 있어야 할 것이다.
