The Effects of Organizational Justice on Supervisory Trust and Organizational Commitment

Abstract

The purpose of this study is to explore procedural and distributive justice affecting supervisory trust and organizational commitment. Previous researches show that organizational commitment could be accelerated based on procedural and distributive justice through supervisory trust in an organization. This study investigates the mediating effect of supervisory trust through which two types of organizational justice develop into organizational commitment. The result of this study shows that two types of organizational justice and supervisory trust have significant influence on organizational commitment, while the influence of distributive justice on the supervisory trust is stronger than that of procedural justice. In this respect, supervisory trust turned out to be meditating the effect of distributive justice on organizational commitment. Finally policy implications of these findings and limitations of this research are discussed in detail.

조직몰입도는 조직과 구성원간의 심리적 밀착의 정도를 의미한다. 조직몰입에 관한 선행연구들을 검토하면, 조직몰입도는 경제적ㆍ사회심리적 요인에 의해 영향을 받음을 알 수 있다. 이 연구는 조직구성원들의 공정성에 대한 인식이 조직몰입도와 연결되는 과정을 조직을 대리하여 각종 제도와 정책을 집행하는 존재인 상관에 대한 신뢰를 매개변수로 하여 그 영향관계를 경로분석을 통해 살펴보는데 목적이 있다. 분석 결과, 분배적 공정성은 조직몰입도와 상관에 대한 신뢰에, 절차적 공정성은 조직몰입도에, 상관에 대한 신뢰는 조직몰입도에 각각 유의한 영향을 미치는 것으로 나타났다. 특히, 절차적 공정성은 조직몰입도에, 분배적 공정성은 상관에 대한 신뢰에 강한 영향을 미치는 것을 확인하였을 뿐만 아니라 상관에 대한 신뢰는 분배 공정성이 조직몰입도 미치는 영향경로를 매개하는 것으로 나타났다. 이러한 분석 결과는 조직몰입도를 증진시켜 조직의 생산성을 높이기 위해서는 공정한 의사결정시스템의 확립을 요구하며, 상관에 대한 높은 신뢰도는 보상의 공정한 제공과 밀접한 관계가 있다는 사실을 보여주고 있다. 따라서 본 연구는 최근 정부조직에서 도입하여 추진하고 있는 성과급제, 연봉제, 팀제 등 신인사제도와 관련하여 시사점이 있는 것으로 판단된다.
