조직 내 신뢰 결정 요인에 관한 연구

Abstract

This study examine the determinants of and determinants' impact on trust in organization including trustor's affective disposition, trustee's characteristics, and relational characteristics between trustor and trustee as determinants of trust. The findings of the study are as follows. At first, positive affectivity did not have effects on supervisor in organization while it affected significantly and positively on trust in organization. Second, organizational image and organizational support were significant predictors of trust in organization and the supervisor's integrity and ability significantly influenced trust in supervisor. Third, both tenure and relationship length did not affect trust in organization and trust in supervisor each. Fourth, trust in supervisor had a important effect on trust in organization. The importance of this paper is to test integrative framework for understanding trustor's cognitive and affective components in examining determinants of trust in organization and supervisor.

본 연구는 조직 신뢰와 상사 신뢰의 결정 요인을 신뢰자 특성, 신뢰대상 특성, 관계 특성으로 구분하여 조직 내 신뢰가 형성되는 결정 요인과 그 결정 요인의 효과성 정도를 밝히고자 하였다. 서울 소재 대기업에 근무하는 종업원 314명에 대한 설문을 실증 분석한 결과 첫째, 긍정적 정서성이 조직 신뢰에 정(+)의 영향을 미친 반면, 상사 신뢰에는 유의한 영향을 미치지 않았다. 둘째, 조직 이미지와 조직 지원은 조직 신뢰에, 상사의 성실성과 능력은 상사 신뢰에 정(+)의 영향을 미쳤다. 셋째, 조직에서의 재직 기간과 상사와의 관계기간은 조직 신뢰와 상사 신뢰에 각각 유의한 영향을 미치지 않았다. 넷째, 상사에 대한 신뢰가 조직 신뢰에 매우 유의미한 정(+)의 영향을 미치는 것으로 밝혀졌다. 이를 통해 본 연구는 조직구성원들의 조직과 상사 신뢰 결정 요인에 대해 인지적, 정서적 측면을 고찰함으로써 구성원들의 조직 내 긍정적인 태도와 행동의 중요한 요인들을 밝혔다는데 그 의의가 있다.
