The Influence of Perceived Parenting Attitudes and Self-differentiations on the Core Self-evaluations in the Employees

직장인의 지각된 부모양육태도와 자아분화가 핵심자기평가에 미치는 영향

Abstract

The purpose of this study is to examine the effects of Perceived Parenting Attitudes and Self-differentiation on the Core self-evaluations. The participants of the present study were 211 employee. 3-step regressions of Baron & Kenny(1986) and Covariance Structure Models by LISREL were employed to test the hypothesis of this study. The result of this empirical study exhibits that Parenting Attitudes have positive effects on the Core Self-evaluations. And the Self-differentiation also serves as a mediator between Parenting Attitude and Core Self-evaluation. In 3-step regressions, Parenting Attitudes had positive effects on the Self-Differentiation ($R^2$=.324, p<.001) and Core Self-evaluations($R^2$=.124, p<.001).And in the third step, added influence of Parenting Attitudes on Core Self-evaluations(${\Delta}R^2$=.015, p<.05) was less then that of the second step($R^2$=.124, p<.001), but still was statistically significant. It was found that Perceived Parenting Attitudes during children's preadult years had effects on the Core Self-evaluation, which also was mediated by the Self-differentiation.

자신의 가치와 능력에 대한 자기평가로서 직무수행에서 내적 동기부여와 관련된 핵심자기평가는 직무성과 등 조직성과를 예측하는 개인 성격특성으로 최근 주목을 받고 있다. 그러나 아직까지 핵심자기평가의 성격형성에 대해서는 국내외에서 연구되어 오지 않았다. 이에 본 연구는 성인 직장인을 대상으로 성인기 이전 원가족 부모 양육태도와 자아발달의 척도인 자아분화가 핵심자기평가에 미치는 영향에 대하여 살펴보았다. 실증연구를 위해 211명의 성인 직장인을 대상으로 Baron과 Kenny(1986)의 3단계 회기분석, 공변량구조모형 비교, 그로 Sobel test를 실시하였다. 분석결과 성인기 이전 원가족 부모의 양육태도는 직접 핵심자기평가에 유의한 영향을 미칠 뿐만 아니라, 자아분화를 매개로 하여 간접적으로 핵심자기평가에 유의한 영향을 미쳤다. Baron과 Kenny의 3단계 회귀분석에서 지각된 부모양육태도는 자아분화($R^2$=.324, p<.001)와 핵심자기평가($R^2$=.124, p<.001)에 각각 유의한 영향을 미치고 있었으며, 세 번째 단계에서 핵심자기평가에 대한 부모양육태도의 증가된 설명력(${\Delta}R^2$=.015, p<.05)이 두 번째 단계($R^2$=.124, p<.001)보다 감소하였지만 여전히 통계적으로 유의한 영향을 미치는 것으로 밝혀져 자아분화는 부모양육태도와 핵심자기평가 간에 부분매개역할을 하는 것으로 나타났다. 공변량구조모형 비교에서 부분매개모형과 완전매개모형을 비교한 결과 부분매개모형이 건명도 대비 부합도에서 가장 적합하였다. 추가 분석에서, 부모양육태도의 하위변수 중 핵심자기평가에 미치는 상대적 기여도를 분석한 결과 성취-비성취 양육태도만이 11%의 설명력을 보여주었다. 부모양육태도의 하위변수중 자아분화에 미치는 상대적 기여도를 분석한 결과 애정-적대 양육태도가 32.9%의 설명력을 보여주었다. 자아분화의 하위변수 중 핵심자기평가에 미치는 상대적 기여도는 인지대정서가 17.9%의 설명력을 보여주었다. 본 연구의 결과는 자기가치와 역량을 긍정적으로 지각하고 직무수행에서 내재적으로 동기부여 되기 쉬운 핵심자기평가 성격특성의 발달이 성인기 이전 원가족 부모양육태도와 그로 인한 자아분화에 의해 영향을 받는다는 점을 확인하였다는 점에서 연구의 의의를 찾고자 한다. 이러한 연구 결과는 내적 동기부여와 핵심자기평가 성격발달에 관심을 갖고 있는 동기부여 이론가, 발달심리학자 및 직업능력개발 연구자에게 의미 있는 정보를 제공할 것이다.
