The Influence of Stress-related Personality Traits, Hardiness, and Burnout on Job Satisfaction in Nurse

임상간호사의 스트레스 관련 기질, 소진감, 강인성이 직무만족에 미치는 영향

Abstract

The purpose of the study was to investigate stress-related personality traits, hardiness, and burnout on job satisfaction in nurse. The study included 250 nurses working in 3 university hospitals in Seoul and Kyunggi provinces. The data were collected from 13, November, 2009 to 24th November, 2009. It was analyzed with descriptive statistics and Pearson correlation of SPSS and with multiple stepwise regression. The results are as follows. They were significant differences in stress resistant personality trait, hardiness, burnout, and job satisfaction by education, marital status, religion, position, field. There was found significant and positive correlation among stress resistant personality trait and job satisfaction; significant and negative correlation among stress resistant personality trait and burnout; significant and negative correlation among burnout and hardiness, job satisfaction. Regression analysis, burnout, hardiness, stress-related personality traits order influenced job satisfaction. Stress-related personality traits, hardiness, and burnout were significant predictors of job satisfaction. Stress-related personality traits, hardiness, and burnout is an important factor of job satisfaction in nurse, and significant correlations between their relationships. The results suggest that hospital and nursing managers must recognize these facts and provide various intervention to improving the job satisfaction in nurse.

본 연구는 임상간호사의 스트레스 관련 기질, 소진감, 강인성, 직무만족 정도를 확인하고 스트레스 관련 기질, 소진감, 강인성과 직무만족의 상관관계를 규명하고자 한 서술적 상관관계연구이다. 대상자는 서울시 소재의 대학병원 2곳과 경기 지역 소재의 대학병원 1곳에서 본 연구에 참여를 허락한 간호사 250명이었다. 자료 수집은 2009년 11월13에서 12월 24일까지 이루어졌다. 수집된 자료는 SPSS 프로그램을 상관관계분석과 이용하여 단계적 다중회귀분석을 하였다. 연구결과 임상간호사의 교육정도, 결혼상태, 종교, 지위, 근무 장소에 따라 스트레스 관련 기질, 소진감, 강인성, 직무만족도는 유의한 차이를 보였다. 스트레스 저항 기질은 소진감, 직무만족도와 유의한 수준의 상관관계가 있는 것으로 나타났으며, 강인성은 간호사의 소진감과 소진감은 강인성, 직무만족도와 유의한 수준의 상관관계가 있는 것으로 나타났다. 회귀분석 결과 직무만족에 영향을 미치는 요인은 소진감, 강인성, 스트레스 저항 성격 특성 순으로 나타났다. 결론적으로 임상간호사의 직무만족은 스트레스 저항 기질, 소진감, 강인성과 높은 상관성을 보였으며 특히 이 세 변수는 임상간호사의 직무만족 영향을 미치는 유의한 예측요인으로 나타났다. 이에 따라 병원과 간호조직 관리자는 이러한 사실을 인식하고 간호사의 직무만족 향상을 위해 다양한 중재를 제공할 것을 시사해주고 있다.
