Mediating Effects of Job Engagement and Perceived Superior's Relatedness between Superior's Communication Ability and OCBI

상사 커뮤니케이션 능력과 조직시민행동의 관계에서 직무열의 및 지각된 상사관계의 매개효과

Abstract

The current paper was comprehensively conducted two parts; the impact of superior's communication ability to OCBI (organizational citizenship behavior individual), and mediating effects of job engagement and perceived superior's relatedness between superior's communication ability and OCBI. As well as it conducted common method bias which was tested by the latent variable, and alternative constructive equation model. The data which applied to analysis collected from 199 employee's who have worked for service sector and local government officers and state-owned companies in Jeju island. The results are 1) the control by the latent variable was not meaningful to test common method bias, 2) the impact of superior's communication ability was not related to OCBI significantly, 3) both job engagement and perceived superior's relatedness were fully mediated the relation superior's communication ability-OCBI. Such the results show that the mechanism by job engagement and perceived superior's relatedness are meaningful in the link between superior's communication ability and OCBI. The implications are 1) this study contributes to expand of communication theory in the perspective of superior's ability, 2) the fact of which appropriate and effective communication ability of superior is crucial was proved in practice, 3) the importance of job engagement and perceived superior's relatedness was demonstrated in the mechanism between communication ability and OCBI.

본 연구는 상사 커뮤니케이션 능력이 개인차원 시민행동에 미치는 영향력과 양자관계에서 직무열의와 지각된 상사관계의 매개효과를 잠재방법요인을 활용한 동일방법편의 확인 및 최적구조모형 도출을 통해 실증적으로 규명하였다. 연구대상은 제주지역 서비스업종, 공무원 및 공공기관종사자를 대상으로 하였으며 분석에는 199명으로부터 획득된 자료가 활용되었다. 잠재방법요인을 활용한 동일방법편의 검증결과, 동일방법편의가 결과에 미치는 영향력이 낮은 것으로 확인되었다. 또한 연구모형의 검증 결과, 부하의 직무열의 및 지각된 상사관계가 상사의 커뮤니케이션능력과 부하의 OCBI(organizational citizenship behavior individual)의 관계를 완전 매개하는 것으로 규명되었다. 이러한 연구결과는 상사의 커뮤니케이션 능력이 직무열의와 지각된 상사관계의 매개 메커니즘을 통해 OCBI에 영향을 미치는 것을 의미한다. 본 연구의 시사점은 커뮤니케이션을 상사의 능력으로 접근하여 이를 실증적으로 규명함으로써 커뮤니케이션 이론의 연구범위 확대에 기여하였으며, 실무적으로 적절하고 효과적인 커뮤니케이션 능력의 중요성을 각인시키고 있다.
