The Predictive Factors on Leave Planning of Nurses Working at Medium-Sized Hospital in the Metropolitan Area

수도권 중소병원 간호사의 이직계획 예측요인

Abstract

The purpose of this study is to predict factors on leave planning of nurses working in medium-sized hospital. Subjects were 381 nurses working in 4 medium-sized hospitals in the metropolitan area (less than 300 beds), located in I city and P city. Empirical data was collected from a self-administered survey using a structured questionnaire including general characteristics, practice environment perception, job satisfaction, turnover intention, leave planning (yes or no). The data were analyzed using logistic regression with the SPSS WIN 20.0 program. There were significant differences in leave planning depending on general characteristics (age, marital status, grade in nursing management fee). Major reasons of leave planning are 'low salary' and 'heavy workload'. Predictive factors on leave planning of subjects were marital status (married) (OR: 0.386, 95% CI: 0.181-0.820), practice environment perception in nursing (OR: 3.822, 95% CI: 1.325-11.022), job satisfaction (OR: 7.627, 95% CI: 2.570-22.633), turnover intention (OR: 0.110, 95% CI: 0.060-0.203). Thus, it is needed to improve practice environment in nursing and job satisfaction, and to increase a monthly salary for decreasing leave planning among nurse working in medium-sized hospital.

본 연구는 수도권 중소병원 간호사의 이직계획에 영향을 미치는 요인을 예측하기 위하여 실시되었다. 연구대상자는 수도권에 위치한 I시와 P시의 네 곳의 중소병원 간호사 381명으로, 자료수집은 자가보고형 설문지를 통해 이루어졌다. 일반적 특성과 간호업무환경 인식, 직무만족, 이직의도를 측정하였으며, 이직계획은 '있음', '없음'의 이분변수로 구성하였고 로지스틱 회귀분석을 이용하였다. 이직계획이 있는 사람은 32.3%였으며, 이직계획은 연령, 결혼(기혼), 간호등급에 따라 차이가 있었으며, 이직을 계획하는 가장 중요한 이유는 '봉급이 낮아서' 였다. 이직계획의 예측요인은 결혼, 간호업무환경, 직무만족, 이직의도였다. 기혼간호사는 미혼간호사에 비해 이직하지 않을 확률이 0.39배 낮으며(95% CI: 0.181-0.820), 간호업무환경과 직무만족을 높게 인식할수록 이직하지 않을 확률이 각각 3.82배(95% CI: 1.325-11.022), 7.63배(95% CI: 2.570-22.633) 높았으며, 이직의도가 낮을수록 이직하지 않을 확률이 0.11배(95% CI: 0.060-0.203) 높았다. 그러므로 간호업무환경을 향상시키고, 직무만족을 높이는 것은 중소병원 간호사의 이직을 줄일 수 있으며, 기혼간호사에 대한 배려와 간호사의 임금수준을 향상시키는 것이 필요하다.
