The Relationship of General Characteristics and Core Competency of Hospital Nurses with Nursing Self-Efficacy

Abstract

The aim of this study was to investigate nursing core competency and self-efficacy and identify the relationship of general characteristics and core competency with nursing self-efficacy in general hospital. A cross-sectional study was conducted using a structured questionnaire survey with 250 registered nurses in a general hospital in Gyeonggido. Data were collected from November 4 to November 7, 2013. Collected data were analyzed using t-test, ANOVA and stepwise multiple regression. Level of education, nursing professional competency, temperament and attitude competency and organization and cultural competency were significant variables in accounting 51.6% of variance of the level of nursing self-efficacy. Especially, temperament and attitude competency was the most influential factor predicting on nursing self-efficacy. This finding suggests that temperament and attitude competency is important to improve nursing self-efficacy with nursing professional competency organization and cultural competency and carrier. Also supporting and encouragement for advanced education of staff nurses may help to improve their nursing self-efficacy.

본 연구는 일 종합병원 간호사의 일반적 특성 및 간호핵심역량과 간호효능감 간의 관계를 확인하고 간호효능감에 영향을 미치는 요인을 파악함으로써 간호효능감 향상을 통한 효과적인 간호 인적자원 관리 전략을 마련하고자 시도된 상관관계 연구이다. 자료수집은 경기도 소재 일 종합병원에 근무하는 간호사 250명을 대상으로 2013년 11월 4일부터 2013년 11월 7일 까지 이루어졌다. 본 연구결과 간호효능감에 가장 큰 영향을 미치는 역량 요인은 자질 및 태도역량(${\beta}=.327$, p<.001)이었고, 다음으로 간호전문역량(${\beta}=.227$, p<.001) 조직문화역량(${\beta}=.185$, p=.007), 순이었다. 그 외 일반적 특성에서는 경력(${\beta}=.151$, p<.001)이 간호효능감에 영향을 미치는 변인으로 나타났다. 이들 변수들의 간호효능감에 대한 설명력은 51.6%로 나타났으며, 자질 및 태도역량은 44.4.%로 간호효능감의 가장 큰 예측요인으로 나타났다. 간호효능감을 향상시키기 위해서는 간호핵심역량 강화를 위한 구체적방안의 모색이 필요하며, 특히 간호사로서의 자질 및 태도역량 강화에 비중을 둘 필요가 있다. 또한, 경력간호사들의 이직을 줄이기 위한 노력과 꾸준한 자기계발을 할 수 있도록 돕는 조직 차원의 지원을 강화하는 것도 간호효능감을 향상시킴으로써 조직 경쟁력을 강화하는 방안이 될 수 있겠다.
