Path Analysis of Empowerment, Social Support, Organizational Commitment, Burnout, and Turnover Intention among Nurses

Abstract

The purpose of this study was to explore the causal relation between turnover intention and its influencing factors among clinical nurses. Between april 1 to may 30, 2010, 193 nurses were recruited from hospitals in B city. The results showed that the level of nurses' turnover intention was 14.87 (SD=4.71) points on average. A modified model was retained, as the final path model showed a very good fit with the data. Empowerment and social support were found to have direct and positive effects on organizational commitment. Empowerment, social support and organizational commitment were found to directly affect burnout. In addition, empowerment, social support, organizational commitment and burnout were found to directly or indirectly affect turnover intention. In conclusion, this path model was used to test the relationships these factors and turnover intention. Empowerment and social support leads to positive work effectiveness.

본 연구는 종합병원에 근무하는 임상간호사를 대상으로 임파워먼트, 사회적 지지, 조직몰입, 소진 및 이직의도 간의 관계를 통합적으로 분석하기 위하여 모형을 구축하고, 이들 요인들 간의 관련성을 실증분석을 통해 분석한 연구이다. 본 연구의 자료는 B시 소재 5개 종합병원에 근무하는 임상간호사 193명을 대상으로 수집하였으며, 수집된 자료는 통계 프로그램을 활용하여 분석하였다. 연구결과 가설적 모형은 전반적으로 적합하였으며, 임파워먼트, 사회적 지지, 조직몰입, 소진은 이직의도에 영향을 미쳤으며, 이들 변수들이 이직의도를 50.2% 설명하였다. 임파워먼트와 사회적 지지는 직접적으로 조직몰입에 긍정적인 영향을 주었으며, 소진에는 부정적인 영향을 주었다. 하지만 임파워먼트는 이직의도에 직 간접효과는 있었지만 총효과에서 유의하지 않았으며, 사회적 지지는 간접효과와 총효과에서 이직의도에 유의하게 영향을 미쳤다. 조직몰입은 소진과 이직의도에 직접적으로 부정적인 영향을 미쳤으며, 소진은 이직의도에 직접적으로 영향을 주는 것으로 나타났다. 결론적으로 간호사 개인의 심리적 임파워먼트와 사회적 지지를 강화하는 것이 조직몰입을 높이고 소진을 감소시켜 이직의도를 낮추는 결과로 이어질 수 있다.
