Effects of Nurses' Job Stress, Self-Efficacy, and Professional Self-Concept on Job Satisfaction : A Comparison on Comprehensive Nursing Care Service Wards and General Wards

Abstract

This study was to investigate the effects of nurses' job stress, self-efficacy, and professional self-concept on their job satisfaction to provide basic data to be used for maintaining and expanding the service and for a better nursing manpower management. From September 11 to September 29, 2017, in 4 hospitals with more than 100 sickbed but less than 300 sickbed in Gyeonggi and Gangwon area, the results from 114 comprehensive nursing care service wards nurses and 106 general wards nurses are analyzed. Self efficacy and professional self concept were found to have significant correlation in comprehensive and general wards. As a result, professional self concept was founded to have significant influence on job satisfaction in comprehensive care service and general wards. Monthly income was significant influencing factor on general wards. For comprehensive nursing care service to be maintained and further be expanded and nursing manpower to be managed, it is necessary to develop and apply a program that promotes positive professional self concept in nurses.

본 연구는 간호 간병통합서비스 병동 간호사와 일반 병동 간호사의 직무스트레스, 자기효능감, 전문직 자아개념이 직무만족에 미치는 영향을 비교하여 분석함으로써, 서비스의 확대 및 유지와 간호 인력 관리를 위한 개선 방안 마련의 기초 자료를 제공하고자 시도되었다. 2017년 9월 11일 부터 9월 29일까지 경기 지역과 강원 지역 100 병상 이상 300병상 미만 4개 병원의 간호 간병통합서비스 병동 간호사 114명과 일반 병동 간호사 106명의 자료를 분석하였다. SPSS 23.0 프로그램을 이용하여 분석결과 일반 병동 간호사의 직무스트레스가 간호 간병통합서비스 병동 간호사 보다 유의하게 높게 나타났으며 직무만족은 일반 병동 간호사가 간호간병통합서비스병동 간호사 보다 유의하게 낮게 나타났다. 일반적 특성에 따른 직무만족의 차이는 간호 간병통합서비스 병동에서 나이, 결혼상태에서 유의한 차이가 나타났고, 일반 병동에서 월 급여에서 유의한 차이가 나타났다. 직무만족에 영향을 미치는 요인은 간호간병 통합서비스병동 간호사는 전문직 자아개념으로 나타났으며 일반병동 간호사는 전문직 자아개념과 월급여가 영향을 미치는 요인으로 나타나 다소 차이를 보였다. 본 연구로 인하여 100병상 이상 300병상 미만 병원 간호사의 전문직 자아개념은 직무만족을 향상시킬 수 있는 중요한 요인으로 확인되었다. 간호 간병통합서비스의 확대 및 유지와 간호인력 관리를 위해서는 간호사의 긍정적인 전문직 자아개념 확립을 위한 프로그램 개발 및 적용이 필요하며, 적절한 보상체계 및 업무환경 또한 이를 뒷받침하기 위해 정부와 기관의 지원이 요구된다.
